随着我国高等教育模式由“精英教育”转向“大众教育”,高校毕业生激增,就业问题成为严峻的社会问题。毕业生就业问题之于民办高校尤其重要,是检验民办高校办学水平的重要标志,是直接影响其能否健康持续发展的生命线。随着民办高校规模的日益扩大,不少民办高校日益重视自身的内涵建设,重视就业服务意识和服务能力的提升,而校友分布在不同的行业、地域,已成为推动母校发展的重要力量,因此,本文重点探讨如何利用校友资源促进毕业生成功就业。 1民办高校大学生就业面临的严峻形势 与公办高校相比,民办高校大学生就业形势更为严峻,毕业生的数量持续增加,而社会对人才需求的增长却相对缓慢或与往年持平,这种供与需的矛盾加大了毕业生尤其是民办高校毕业生的就业难度。民办高校发展历史相对较短,使得社会及部分用人单位对民办高校毕业生的综合素质和能力持怀疑态度,此种偏见使得很多民办高校的毕业生被剥夺了珍贵的就业机会。另外,民办高校学生本身就业自信心不强,再加之民办高校本身就业指导针对性较为缺乏,市场开拓不够广泛,内部资源整合、社会资源运用不够深入,都使得民办高校毕业生就业存在一定的难度。因此,如何提高就业指导的科学性、针对性,有效整合校内外资源、提升学生的就业自信心和竞争力就成为摆在民办高校面前的一个难题,无疑,校友资源挖掘、开发与利用可以有效解决这一问题。 2利用校友资源对促进民办高校就业工作的重要意义 校友是曾经在同一学校工作、生活、学习过的人员,校友资源,是指校友自身作为人才资源的价值,以及校友所有的财力、物力、信息、文化和社会影响力等资源的总和,它是高校宝贵的人才资源、教育资源和社会资源,充分开发校友资源,对民办高校毕业生就业有着重要的意义。 (1)校友先进事迹及成长历程是民办高校职业生涯规划教育的鲜活案例。为提高就业率和就业质量,现在民办高校越来越重视学生的职业生涯规划教育,在教育过程中,民办高校学生自信心的增强和规划的合理性科学性是重点。通过优秀校友事迹介绍,邀请校友讲“我的青春故事”,将校友丰富的实践经验和成长历程传递给在校大学生,可以使学生从优秀校友身上切实学习到校友们在学习、生活、工作过程中的成功的经验,增强他们职业生涯规划针对性、科学性的同时,更让民办高校的学生坚信,在民办高校只要肯努力,照样可以成才,可以实现自身的人生价值,进而增强学生的自信心。 (2)校友参与学校人才培养是提升民办高校学生竞争力的有效手段。通过做毕业生跟踪调查,了解校友的社会实践和工作经历,了解用人单位对毕业生的客观评价,了解毕业生对母校的真实评价,可以为学校课程建设、教学方法改革等提出依据。通过邀请有丰富实践经验、掌握一线生产管理营销技术的校友参与人才培养的修订,可以为学校专业设置、教学计划制定等提出参考,增强学生培养环节的针对性,增强与市场的契合度,从而提升学生的就业竞争力。 (3)校友所有、所在企业是民办高校学生就业实习的潜在基地。实习是大学生将所学理论知识运用到现实工作中的重要环节,这一环节可以为大学生就业奠定重要的基础。有些创业成功或成为企业领导的校友,他们对母校学生的专业技能和综合素质较为认可,可以为 学生直接提供就业岗位或利用自己的人脉资源帮助毕业生就业。 (4)校友就业状况是民办高校形象的重要展示。校友是间接检验高校教育教学质量和办学水平的重要标识,教育部在《中国高等学校评估条例》中,将校友在学校设立的各项奖学金、优秀校友数量等作为大学评估的新指标,足以看出校友已经成为学校社会形象的代名词。校友凭借母校精神的熏陶、人才培养及就业方面的诸多举措,借助自己的辛勤付出、聪明才智,在岗位上取得了一定的成绩,为社会做出了一定的贡献,得到了社会的认同,这无形之中会增强母校的社会影响力,校友所赢得的社会声誉越高,母校的社会形象越好,用人单位在选择时就更愿意认同该校的毕业生。 3民办高校校友资源开发与利用中存在的问题 民办高校作为我国高等教育一个不可忽视的重要组成部分,在经历20多年的迅速发展后,也纷纷开始成立校友会,开始注重挖掘和利用校友资源,但因其成立时间相对较短、规模相对较小等原因,在具体开发和利用中还存在一定的问题。 3.1对校友资源的开发和利用不够重视 目前大部分民办高校还未从战略发展的高度充分认识到校友资源的挖掘、开发及利用对学校毕业生就业、对学校发展的重要意义,因此还没有建立起常规的工作机构和#管理#,即使个别民办高校隐约觉察到校友资源的利用会促进毕业生就业,相关部门在开展具体工作,但也未成立独立的运行机构,而只是将其作为毕业生或学生工作的一部分,纳入到就业办、学生处等机构,也无专职的工作人员来做工作,这就使得工作人员无法全身心的投入到校友工作中,势必会影响这项工作的深入开展,不利于校友资源的开发及利用。 3.2对校友资源的开发缺乏内涵 当前大部分民办高校在校友资源的开发与利用上功利性较强,仅想借助于校友会的平台筹集资金,服务于学校自身的发展,增强学校的办学实力,因此,校友活动比较单一,内容比较贫乏、肤浅,仅是在校庆前后较为重视与校友的联系与沟通,缺乏有效的校友沟通交流的平台。在与校友的联系中,太过功利,仅重视与当前事业发展较好的校友的联系,而忽视了与当前事业发展一般的校友之间的联系,无形之中失去了潜在的重要的校友资源,阻碍了校友资源的深度开发。同时在与校友联系时,因目的性较强,往往会忽视对校友个人和事业发展的持续关注与支持,因而对校友的凝聚力和号召力不强,不能持续的为民办高校发展服务。 3.3经费投入不足 民办高校对校友工作重视不够,再加之自身办学经费完全自筹,原本就较为紧张,这就使得民办高校在校友工作上经费投入不足,进而影响了校友工作更好的开展。 4利用校友资源促进民办高校毕业生就业的途径 任何一所民办高校,不论其建校时间长短,学校规模大小,文化积淀深浅,都有自己培养的毕业生,都有自己的校友,应充分利用其现有的校友资源,为毕业生就业工作服务。 4.1建立校友工作机构,拓展就业工作渠道 校友工作机构是校友资源开发利用的组织者和实施者,民办高校领导必须要高度重视校友资源开发与利用的重要意义,充分利用民办高校机构设置与人员使用灵活的特点,单独设置正处级的工作机构,配备开拓意识与公关能力强,熟悉学校情况,对学校具有深厚感情的留校生担任专职工作人员。另外,在院系一级也要安排专人负责校友的沟通与联系,形成一个组织网络,共同做好校友资源的开发与利用工作。在校友工作中,要将服务学生就业作为校友工作的一项重要内容,使校友工作机构成为促进就业工作的一个新的渠道,进而促进民办高校毕业生就业。 4.2重视在校生意识培养,形成就业工作“潜在反哺群” 在校生和校友是在不同时间段对同一对象的不同称呼,在校学习期间是在校生,一旦离开学校就是校友。培养校友对母校的情感,要从在校生抓起,从学生入校抓起。可以通过校史馆参观、校史等方式,使学生了解民办高校办学的艰辛和发展的历程,增强对母校的认同感。通过组织志愿服务活动、校友讲堂、及时播报学校取得的成绩,增强学生的使命感和成就感。通过做好学生就业服务、发放校友奖学金,使学生感受到学校以及校友在自己成长、成才、就业过程中的关爱,使学生、校友与母校荣辱与共的感情扎根心底,树立一旦自己成功必定回报母校的思想,使在校生成为学校就业工作的“潜在反哺群”,为毕业生就业工作再上新台阶奠定好基础。 4.3加强与校友的沟通与联系,为毕业生提供就业信息和就业机会 (1)建立沟通平台。建立健全的校友沟通联系渠道,完善校友信息数据库,是发挥校友资源优势的重要基础。建立有效的校友沟通网络,可以采取以下途径:一是在当前很多民办高校正在进行的数字化校园系统建设中增设校友管理系统,学生毕业之后即从就业系统导入校友系统,引导校友及时更改、补充、完善个人工作信息,使学校随时掌握校友动态,并且可将其中的一部分管理权限授予地方校友会,让他们了解当地校友的信息,帮助其建立网上校友会。二是通过编印并发放校友专刊,利用QQ群、飞信群、微博等新媒体,及时向校友传递母校信息,使校友随时了解母校的最新发展状况。三是在春节、校庆日等特定节日、纪念日向校友寄送贺卡,发送短信,表达母校对校友的祝贺、感谢之情,不断激发校友热爱母校的情感。四是每年利用元旦、春节等节庆日,主动邀请优秀校友回校参加联谊会,进而更直接地了解其成长经历以及对学校的意见建议,让他们感受到母校永远在关注着他们,永远在支持着他们,进一步拉近与母校之间的情感。值得注意的是,在与校友的联系当中,除向其表达问候与关心,使其了解母校的办学新形象、取得的新成绩外,还要及时向其介绍当年毕业生的分布情况与就业意向,要利用一切有利时机开辟新的就业机会,建立新的就业基地,力所能及的为毕业生提供就业岗位。 (2)增强服务校友意识。要充分利用民办高校的有利条件,关心校友的学习、工作和生活,比如继续为未就业的校友提供就业信息和就业岗位,将图书馆、体育馆等场所的部分功能向校友开放,提供会议室、交流中心等场地的部分功能为校友聚会所用,努力为校友多办好事、实事,使校友认为母校始终是其事业发展的坚强后盾,进而增强校友联系工作的生命力,使校友资源得到可持续的开发与利用。值得一提的是,在服务校友时,要努力寻求学校发展与校友事业的结合点,找到共同的项目,发挥共同的优势,让校友切实从内心深处感 受到,自己与学校确实是一个有机整体,自己的进步与学校的发展紧密联系,进而使其自觉投入到学校的发展当中来,自觉为毕业生就业做贡献。 (3)聘请校友担任创业导师。高校开设有就业指导课程,也为有创业意向的学生制定了帮扶措施,但因其理论较多且缺乏有力的市场针对性,因而指导作用有限。校友和在校生在大学期间有着相同的学习和生活经历,且校友更了解市场的运作规则和活动规律,因而对在校生的指导意义更强。因此,可以邀请成功创业的校友做学生的创业导师,将在校生的创业意向与校友的实际创业项目按照合并同类项的方式进行对接,使校友与创业团队之间建立起一对一的信息沟通平台,定期通过飞信、网络等新媒体进行沟通与交流,提高学生就业创业的成功率。 (4)邀请校友参与人才培养过程。通过开辟“校友论坛”、开展“我的青春故事――校友篇”等活动,以讲座的形式让校友的事迹对在校生产生启发。或者聘请有条件的校友担任学校就业指导课兼职教师、毕业论文导师、校外辅导员等,让校友直接参与到学生的培养过程中来,为大学生的综合素质提升、实践经验积累奠定基础。通过此过程,可以有效弥补校内教师实践经验缺乏的不足,将理论与实践有机结合,为学生就业竞争力的提升增加新的砝码。 Along with our country higher education mode from "elite education" to "mass education", university graduates surge, employment problem becomes a serious social problem.
